Nejde jen o emoce. Jde o to, \u017ee bez spole\u010dn\u00e9ho r\u00e1mce se konflikt vrac\u00ed. Typick\u00fd p\u0159\u00edklad je situace mezi mana\u017eerem a jeho peer kolegou, kde ka\u017ed\u00fd rozhoduje o jin\u00e9 \u010d\u00e1sti t\u00fdmu, ale jejich odpov\u011bdnosti se p\u0159ekr\u00fdvaj\u00ed. Mediace p\u0159edpokl\u00e1d\u00e1 alespo\u0148 minim\u00e1ln\u00ed ochotu obou stran procesu se \u00fa\u010dastnit. Pokud jedna strana manipuluje, pop\u00edr\u00e1 z\u00e1kladn\u00ed fakta, systematicky posouv\u00e1 realitu nebo p\u0159ich\u00e1z\u00ed jen proto, aby z\u00edskala form\u00e1ln\u00ed v\u00fdhodu, m\u016f\u017ee b\u00fdt mediace m\u00e1lo \u00fa\u010dinn\u00e1. Stejn\u011b tak nepom\u016f\u017ee tam, kde probl\u00e9m nele\u017e\u00ed prim\u00e1rn\u011b mezi dv\u011bma lidmi, ale v tom, \u017ee jeden z nich opakovan\u011b selh\u00e1v\u00e1 ve vlastn\u00edm vyhodnocov\u00e1n\u00ed situac\u00ed.<\/p>\n<h2>Kdy d\u00e1v\u00e1 v\u011bt\u0161\u00ed smysl kou\u010dink konflikt\u016f<\/h2>\n<p>Kou\u010dink konflikt\u016f je p\u0159esn\u011bj\u0161\u00ed volba ve chv\u00edli, kdy nepot\u0159ebujete hned spole\u010dn\u00e9 jedn\u00e1n\u00ed, ale nejd\u0159\u00edv porozum\u011bt, co se s v\u00e1mi v konfliktu d\u011bje. To je \u010dast\u011bj\u0161\u00ed, ne\u017e se zd\u00e1. Mnoho lid\u00ed nep\u0159ich\u00e1z\u00ed s probl\u00e9mem \u201em\u00e1me spor\u201c, ale s probl\u00e9mem \u201ev t\u00e9hle situaci p\u0159est\u00e1v\u00e1m v\u011b\u0159it vlastn\u00edmu \u00fasudku\u201c. Po n\u00e1ro\u010dn\u00e9m hovoru nev\u011bd\u00ed, zda byli p\u0159ecitliv\u011bl\u00ed, p\u0159\u00edli\u0161 tvrd\u00ed, nebo jen znovu sko\u010dili do zn\u00e1m\u00e9 dynamiky.<\/p>\n<p>Typick\u00fd sc\u00e9n\u00e1\u0159 je l\u00eddr, kter\u00fd si dlouho dr\u017e\u00ed korektnost, pak n\u00e1hle vybuchne a zp\u011btn\u011b si p\u0159ipad\u00e1 neprofesion\u00e1ln\u011b. Nebo mana\u017eerka, kter\u00e1 po ka\u017ed\u00e9m setk\u00e1n\u00ed s jedn\u00edm konkr\u00e9tn\u00edm kolegou odch\u00e1z\u00ed s <a href=\"https:\/\/www.martinaocadlikova.cz\/cs\/jak-zvladat-emoce-v-praci-bez-pretvarky\/\">pocitem viny<\/a>, p\u0159esto\u017ee objektivn\u011b nic neporu\u0161ila. Nebo rodi\u010d dosp\u00edvaj\u00edc\u00edho, kter\u00fd v\u00ed, \u017ee nechce reagovat tlakem, ale v kl\u00ed\u010dov\u00fdch chv\u00edl\u00edch stejn\u011b p\u0159itvrd\u00ed a vztah se znovu zablokuje. V t\u011bchto situac\u00edch nejde nejd\u0159\u00edv o dohodu mezi stranami. Jde o mapov\u00e1n\u00ed dynamiky.<\/p>\n<p>Kou\u010dink konflikt\u016f pom\u00e1h\u00e1 rozli\u0161it n\u011bkolik vrstev najednou. Co jsou ov\u011b\u0159iteln\u00e1 fakta. Co je va\u0161e interpretace. Co ve v\u00e1s druh\u00fd \u010dlov\u011bk spou\u0161t\u00ed. Jak\u00fd automatick\u00fd vzorec se aktivuje pod tlakem. A jak\u00e9 jedn\u00e1n\u00ed je ve skute\u010dnosti funk\u010dn\u00ed, i kdy\u017e nen\u00ed intuitivn\u00ed. N\u011bkdy klient zjist\u00ed, \u017ee konflikt neeskaluje proto, \u017ee by byl slab\u00fd, ale proto, \u017ee si plete klid s \u00fastupkem. Jindy naopak zjist\u00ed, \u017ee jeho \u201ep\u0159\u00edmost\u201c je ve skute\u010dnosti tlak, kter\u00fdm se sna\u017e\u00ed rychle odstranit vlastn\u00ed nepohodl\u00ed.<\/p>\n<h2>Mediace vs kou\u010dink konflikt\u016f v konkr\u00e9tn\u00ed situaci<\/h2>\n<p>P\u0159edstavme si vedouc\u00edho t\u00fdmu, kter\u00fd m\u00e1 dlouhodob\u00fd spor s kolegyn\u00ed z jin\u00e9ho odd\u011blen\u00ed. On tvrd\u00ed, \u017ee blokuje rozhodnut\u00ed a obch\u00e1z\u00ed dohody. Ona \u0159\u00edk\u00e1, \u017ee on tla\u010d\u00ed bez respektu k procesu. Objevuje se vzorec. Mo\u017en\u00e1 rychle \u010dte nesouhlas jako zpochybn\u011bn\u00ed autority. Mo\u017en\u00e1 reaguje na nep\u0159\u00edmou komunikaci p\u0159ehnan\u00fdm tlakem. Tam je kou\u010dink konflikt\u016f p\u0159esn\u011bj\u0161\u00ed, proto\u017ee ne\u0159e\u0161\u00ed jen jednu epizodu, ale opakuj\u00edc\u00ed se mechanismus, kter\u00fd se bude p\u0159esouvat i do dal\u0161\u00edch vztah\u016f.<\/p>\n<p>To je d\u016fle\u017eit\u00fd moment. Mediace m\u016f\u017ee upravit podm\u00ednky konkr\u00e9tn\u00ed spolupr\u00e1ce. Kou\u010dink konflikt\u016f m\u016f\u017ee zm\u011bnit, s \u010d\u00edm do podobn\u00fdch situac\u00ed vstupujete. Jestli budete p\u0159\u00ed\u0161t\u011b um\u011bt rozpoznat manipulaci d\u0159\u00edv. Jestli odli\u0161\u00edte nesouhlas od \u00fatoku. Jestli p\u0159estanete vysv\u011btlovat p\u0159\u00edli\u0161 mnoho ve chv\u00edli, kdy je pot\u0159eba kr\u00e1tce vymezit hranici.<\/p>\n<h2>Co od obou p\u0159\u00edstup\u016f realisticky \u010dekat<\/h2>\n<p>Od mediace nelze \u010dekat, \u017ee vy\u0159e\u0161\u00ed v\u00e1\u0161 vnit\u0159n\u00ed chaos pod tlakem. M\u016f\u017ee pomoci rozhovor uspo\u0159\u00e1dat a dov\u00e9st strany k dohod\u011b, ale pokud se v konfliktu pravideln\u011b ztr\u00e1c\u00edte sami sob\u011b, dohoda v\u00e1s sama o sob\u011b nezm\u011bn\u00ed. P\u0159i dal\u0161\u00edm sporu se m\u016f\u017eete vr\u00e1tit ke stejn\u00e9mu vzorci.<\/p>\n<p>Od kou\u010dinku konflikt\u016f zase nelze \u010dekat, \u017ee druhou stranu p\u0159esv\u011bd\u010d\u00ed nebo p\u0159im\u011bje ke spolupr\u00e1ci. Kde m\u00e1 smysl v\u00e9st dialog a kde je pot\u0159eba nastavit hranici, zm\u011bnit form\u00e1t komunikace nebo p\u0159estat investovat energii do nefunk\u010dn\u00ed snahy o porozum\u011bn\u00ed.<\/p>\n<h2>Jak poznat, co pot\u0159ebujete pr\u00e1v\u011b te\u010f<\/h2>\n<p>Dobr\u00e9 rozli\u0161en\u00ed za\u010d\u00edn\u00e1 jednoduchou ot\u00e1zkou: pot\u0159ebujeme se domluvit my dva, nebo se pot\u0159ebuji nejd\u0159\u00edv zorientovat j\u00e1? Pokud bez spole\u010dn\u00e9 dohody nelze pokra\u010dovat, mediace b\u00fdv\u00e1 logick\u00fd krok. Pokud se v\u00e1m ale opakuje, \u017ee v konfliktech zamrz\u00e1te, ustupujete, p\u0159est\u0159elujete nebo ztr\u00e1c\u00edte p\u016fdu pod nohama, je p\u0159esn\u011bj\u0161\u00ed za\u010d\u00edt u individu\u00e1ln\u00ed pr\u00e1ce.<\/p>\n<p>Dal\u0161\u00ed vod\u00edtko je \u010dasov\u00e1n\u00ed. \u010clov\u011bk, kter\u00fd jde do mediace bez vnit\u0159n\u00ed orientace, \u010dasto neum\u00ed p\u0159esn\u011b formulovat, co se d\u011bje, co pot\u0159ebuje a kde jsou jeho hranice. Jednor\u00e1zov\u00fd spor o konkr\u00e9tn\u00ed rozhodnut\u00ed je n\u011bco jin\u00e9ho ne\u017e s\u00e9rie podobn\u00fdch konflikt\u016f nap\u0159\u00ed\u010d r\u016fzn\u00fdmi vztahy. Kdy\u017e se kulisy m\u011bn\u00ed, ale pocit z\u016fst\u00e1v\u00e1 stejn\u00fd, b\u00fdv\u00e1 pod povrchem vzorec. A ten mediace sama neodstran\u00ed.<\/p>\n<p>Mediace i kou\u010dink konflikt\u016f maj\u00ed sv\u00e9 m\u00edsto. Nejsou to konkuren\u010dn\u00ed n\u00e1lepky, ale odli\u0161n\u00e9 n\u00e1stroje pro odli\u0161n\u00e9 typy pot\u00ed\u017e\u00ed. \u010c\u00edm p\u0159esn\u011bji pojmenujete, zda \u0159e\u0161\u00edte dohodu mezi stranami, nebo vlastn\u00ed zp\u016fsob fungov\u00e1n\u00ed pod tlakem, t\u00edm men\u0161\u00ed je \u0161ance, \u017ee budete d\u00e1l investovat energii do \u0161patn\u011b zvolen\u00e9ho postupu.
