Jsou to zn\u00e1mky funk\u010dn\u00edho uva\u017eov\u00e1n\u00ed.<\/p>\n<p>Tam, kde bezpe\u010dnost chyb\u00ed, vznik\u00e1 jin\u00fd vzorec. Lid\u00e9 \u010dtou n\u00e1ladu autority, vol\u00ed formulace tak, aby neohrozili vztah, a p\u0159edem filtruj\u00ed, co je\u0161t\u011b lze \u0159\u00edct. V\u00fdsledkem b\u00fdv\u00e1 zd\u00e1nliv\u00e1 loajalita a skute\u010dn\u00e1 opatrnost. M\u00e9n\u011b pozornosti dost\u00e1v\u00e1 to, co t\u011bmto v\u00fdsledk\u016fm p\u0159edch\u00e1z\u00ed: zp\u016fsob, jak t\u00fdm zpracov\u00e1v\u00e1 rozd\u00edln\u00fd pohled, chybu, tlak a nejistotu.<\/p>\n<p>Psychologick\u00e1 bezpe\u010dnost a v\u00fdkon t\u00fdm\u016f se propojuj\u00ed pr\u00e1v\u011b tady. V\u00fdkonn\u00fd t\u00fdm nen\u00ed t\u00fdm bez chyb. Je to t\u00fdm, kter\u00fd chybu rychle rozpozn\u00e1, pojmenuje a zapracuje. Nen\u00ed to t\u00fdm bez konfliktu. Vznik\u00e1 spir\u00e1la, kterou nelze vy\u0159e\u0161it motiva\u010dn\u00edm apelem na otev\u0159enost. Pokud lid\u00e9 opakovan\u011b za\u017eili, \u017ee up\u0159\u00edmnost vede k oslaben\u00ed jejich pozice, nebudou mluvit v\u00edce jen proto, \u017ee se to prohl\u00e1s\u00ed za hodnotu.<\/p>\n<h2>Kde se bezpe\u010dnost v t\u00fdmu ztr\u00e1c\u00ed<\/h2>\n<p>Ztr\u00e1ta psychologick\u00e9 bezpe\u010dnosti m\u00e1lokdy p\u0159ich\u00e1z\u00ed jedn\u00edm velk\u00fdm incidentem. \u010cast\u011bji vznik\u00e1 kumulac\u00ed drobn\u00fdch zku\u0161enost\u00ed. Pod stresem se rychle vracej\u00ed star\u00e9 vzorce &#8211; sta\u017een\u00ed, mikromanagement, zkratkovit\u00e9 z\u00e1v\u011bry, obrann\u00e9 interpretace. V t\u00fdmu pak nev\u00edt\u011bz\u00ed ten nejp\u0159esn\u011bj\u0161\u00ed pohled, ale ten, kter\u00fd m\u00e1 vy\u0161\u0161\u00ed mocensk\u00e9 kryt\u00ed. Psychologick\u00e1 bezpe\u010dnost se nepozn\u00e1 v dob\u011b klidu. Pozn\u00e1 se ve chv\u00edli, kdy je t\u0159eba un\u00e9st nesouhlas bez trestu a odpov\u011bdnost bez poni\u017eov\u00e1n\u00ed.<\/p>\n<h2>Co l\u00edd\u0159i \u010dasto zam\u011b\u0148uj\u00ed<\/h2>\n<p>Jedna z nej\u010dast\u011bj\u0161\u00edch z\u00e1m\u011bn je p\u0159edstava, \u017ee bezpe\u010dn\u00fd t\u00fdm je m\u011bkk\u00fd t\u00fdm. \u017de p\u0159\u00edli\u0161 prostoru pro ot\u00e1zky a pochybnosti oslabuje tah na v\u00fdsledek. Lid\u00e9 hl\u00e1s\u00ed pozd\u011b, improvizuj\u00ed bez sd\u00edlen\u00ed kontextu, chr\u00e1n\u00ed se a spot\u0159ebov\u00e1vaj\u00ed energii na intern\u00ed odhadov\u00e1n\u00ed, co se sm\u00ed.<\/p>\n<p>Druh\u00e1 z\u00e1m\u011bna se t\u00fdk\u00e1 p\u0159\u00edmosti. N\u011bkte\u0159\u00ed vedouc\u00ed se domn\u00edvaj\u00ed, \u017ee kdy\u017e jsou tvrd\u011b up\u0159\u00edmn\u00ed, podporuj\u00ed otev\u0159enost. Jestli je prostor pro up\u0159esn\u011bn\u00ed, nebo se nejasnost trest\u00e1 dojmem nekompetence.<\/p>\n<h2>Jak posilovat psychologickou bezpe\u010dnost bez ztr\u00e1ty n\u00e1ro\u010dnosti<\/h2>\n<p>Bezpe\u010d\u00ed a n\u00e1ro\u010dnost se nevylu\u010duj\u00ed. Dob\u0159e veden\u00fd t\u00fdm um\u00ed dr\u017eet oboj\u00ed. Nen\u00ed benevolentn\u00ed k n\u00edzk\u00e9mu standardu, ale neponi\u017euje \u010dlov\u011bka za to, \u017ee narazil na limit, ud\u011blal chybu nebo vid\u00ed probl\u00e9m jinak.<\/p>\n<p>Prvn\u00ed podm\u00ednkou je p\u0159esn\u011b odd\u011blovat <a href=\"https:\/\/www.martinaocadlikova.cz\/en\/individual-collaboration\/\">fakta od interpretac\u00ed<\/a>. Kdy\u017e n\u011bkdo nesplnil term\u00edn, je rozd\u00edl mezi v\u00fdrokem \u201eterm\u00edn nebyl dodr\u017een\u201c a v\u011btou \u201enem\u016f\u017eeme se na tebe spolehnout\u201c. Prvn\u00ed otev\u00edr\u00e1 pr\u00e1ci se situac\u00ed. Druh\u00e1 zasahuje identitu a t\u00e9m\u011b\u0159 automaticky aktivuje obranu.<\/p>\n<p>Druh\u00e1 podm\u00ednka je pr\u00e1ce s reakc\u00ed na chybu. Ne ka\u017ed\u00e1 chyba je stejn\u00e1 a ne ka\u017ed\u00e1 m\u00e1 b\u00fdt o\u0161et\u0159ena stejn\u011b. N\u011bkdy jde o nepozornost, jindy o syst\u00e9movou nejasnost nebo p\u0159et\u00ed\u017een\u00ed. Pokud se v\u0161echny chyby \u010dtou jako osobn\u00ed selh\u00e1n\u00ed, t\u00fdm se nau\u010d\u00ed hlavn\u011b skr\u00fdvat. Pokud se naopak v\u0161e omlouv\u00e1, pad\u00e1 odpov\u011bdnost. Funk\u010dn\u00ed p\u0159\u00edstup vy\u017eaduje rozli\u0161ovat.<\/p>\n<p>T\u0159et\u00ed podm\u00ednka je aktivn\u00ed pr\u00e1ce s hlasem lid\u00ed, kte\u0159\u00ed maj\u00ed ni\u017e\u0161\u00ed mocenskou pozici. Nesta\u010d\u00ed \u0159\u00edct \u201ekdybyste cokoliv vid\u011bli, ozv\u011bte se\u201c. D\u016fle\u017eit\u011bj\u0161\u00ed je, co se stane, kdy\u017e se ozvou. Jak rychle se v t\u00fdmu p\u0159izn\u00e1vaj\u00ed chyby. Kdo mluv\u00ed na porad\u00e1ch a kdo ml\u010d\u00ed. Zda se neshoda \u0159e\u0161\u00ed v\u011bcn\u011b, nebo p\u0159es vztahov\u00e9 n\u00e1lepky. A tak\u00e9 jestli se po n\u00e1ro\u010dn\u00e9 debat\u011b zvy\u0161uje jasnost, nebo jen nap\u011bt\u00ed.<\/p>\n<h2>Kdy\u017e je probl\u00e9m ve vzorci, ne v jednotlivci<\/h2>\n<p>V n\u011bkter\u00fdch t\u00fdmech se opakovan\u011b ukazuje, \u017ee nejde o jednoho \u201eslo\u017eit\u00e9ho \u010dlov\u011bka\u201c, ale o syst\u00e9mov\u00fd vzorec. Nap\u0159\u00edklad t\u00fdm, kter\u00fd je dlouhodob\u011b orientovan\u00fd na v\u00fdkon p\u0159es adaptaci na silnou autoritu, m\u016f\u017ee p\u016fsobit efektivn\u011b a\u017e do chv\u00edle, kdy se prost\u0159ed\u00ed zm\u011bn\u00ed a je pot\u0159eba v\u00edce samostatn\u00e9ho \u00fasudku. Najednou chyb\u00ed iniciativa, lid\u00e9 \u010dekaj\u00ed na pokyn a vedouc\u00ed m\u00e1 pocit, \u017ee t\u00fdm ztratil energii. Ve skute\u010dnosti jen vych\u00e1z\u00ed najevo, \u017ee bezpe\u010d\u00ed bylo podm\u00edn\u011bno poslu\u0161nost\u00ed.<\/p>\n<p>Podobn\u011b t\u00fdm, kter\u00fd si zakl\u00e1d\u00e1 na harmonii, m\u016f\u017ee dlouho fungovat bez otev\u0159en\u00fdch st\u0159et\u016f. Cena se ale objev\u00ed jinde &#8211; v nevy\u0159\u010den\u00e9 frustraci, obch\u00e1zen\u00ed t\u00e9mat a rozhodnut\u00edch, kter\u00e1 nikdo doopravdy nevlastn\u00ed. Psychologick\u00e1 bezpe\u010dnost nen\u00ed harmonie za ka\u017edou cenu. Je to schopnost z\u016fstat v kontaktu i tam, kde se n\u00e1zory rozch\u00e1zej\u00ed.<\/p>\n<p>Proto je u\u017eite\u010dn\u00e9 neptat se jen \u201ekdo je probl\u00e9m\u201c, ale tak\u00e9 \u201ejakou dynamiku tento t\u00fdm opakovan\u011b vytv\u00e1\u0159\u00ed\u201c. Kdo se stahuje, kdy\u017e se zv\u00fd\u0161\u00ed tlak. Kdo p\u0159eb\u00edr\u00e1 p\u0159\u00edli\u0161 odpov\u011bdnosti. Kdo mluv\u00ed za ostatn\u00ed. Kdo nese roli toho, kdo upozor\u0148uje na rizika, a jak je za to neform\u00e1ln\u011b oce\u0148ov\u00e1n nebo trest\u00e1n. Bez t\u00e9to p\u0159esnosti se bezpe\u010dnost snadno zredukuje na slogan.<\/p>\n<p>Psychologick\u00e1 bezpe\u010dnost a v\u00fdkon t\u00fdm\u016f spolu nesouvis\u00ed proto, \u017ee by lid\u00e9 pot\u0159ebovali pracovat v pohodl\u00ed. Souvis\u00ed spolu proto, \u017ee bez mo\u017enosti mluvit p\u0159esn\u011b o realit\u011b se t\u00fdm od reality odpoj\u00ed. A t\u00fdm, kter\u00fd se odpoj\u00ed od reality, m\u016f\u017ee n\u011bjakou dobu p\u016fsobit funk\u010dn\u011b.
